When a software vendor hires the same profile, the accountability is commercial. The implementation consultant is representing the vendor’s product and reputation in a client environment, often across multiple engagements simultaneously. They need to manage lender stakeholders they do not report to, navigate the political dynamics of a client organisation they do not control, and deliver outcomes that directly affect the vendor’s relationship, its reference-ability, and its ability to win the next contract.
The same job title covers a materially different role. A candidate who performed well as an implementation consultant on the lender side may or may not thrive in a vendor context. The candidates who excel in vendor roles are those who combine delivery capability with commercial awareness, client relationship skills, and the resilience to operate across multiple concurrent client environments without the institutional support of an internal team.
The Talent Pool Is Shared, and Contested

The implementation consultants, business analysts, solution architects, and programme managers with genuine platform and sector knowledge are the same people both sides want, and there are not enough of them to meet the demand from either side.

A vendor hire spec that is written without reference to the commercial dimension of the role will surface the wrong candidates. The technical requirements are necessary but not sufficient. The spec also needs to assess for the capabilities that the vendor context specifically requires.
Client relationship management in a commercial context is the most important of these. Can this candidate build trust with a lender’s senior stakeholders, navigate a difficult delivery conversation without the authority of an internal employee, and protect the vendor’s reputation when a programme is under pressure? This is a different skill set from internal stakeholder management, and it does not always travel across from lender-side roles.
Breadth of engagement is the second. Vendors typically expect senior delivery staff to manage multiple client relationships across different stages of implementation simultaneously. Candidates who have only ever operated as part of a single integrated team may find the context-switching and parallel-tracking demands of a vendor role more challenging than their track record suggests.
Why the Recruitment Process Has to Match the Hiring Context
The most effective vendor hires in Asset Finance come from a process that reflects the specificity of the role. A generalist search or an advertised process will surface candidates who meet the technical requirements but who have not been assessed for the vendor-specific dimensions. The shortlist looks credible until the hire is in front of a difficult client, and then the gaps become apparent.
A specialist search process for a vendor hire should include targeted outreach to candidates who have prior vendor or integrator experience, individuals who have already operated in a client-facing delivery environment and proven they can do so effectively. It should include an assessment of how candidates have handled specific commercial and relationship challenges in previous engagements, not just which implementations they have been part of. And it should be run by someone who understands the difference between lender-side and vendor-side experience well enough to evaluate it accurately.
