Executive search is a specialised discipline used to find senior leaders such as chief executives, chief operating officers, chief risk officers, board members, and the handful of roles just below that level where the appointment genuinely shapes an organisation’s direction. What Executive Search Actually Is
Executive search exists because the most senior leaders are rarely found through conventional recruitment. They are not registered with agencies, not responding to job adverts, and not actively looking. They are running businesses, leading transformation programmes, or sitting on boards, and the only way to reach them is through direct, confidential, research-led outreach by someone with the credibility and sector knowledge to have that conversation.
The process is retained, meaning the client engages the search firm exclusively. Retained engagement gives the search firm the mandate and the time to conduct genuine market mapping: identifying every credible candidate in the relevant space, assessing them against the brief, and building a shortlist of typically four to five people who have been qualified, engaged, and confirmed as interested. The result is a shortlist of the best people available in the market, not the best people who happened to apply.
How It Differs From Recruitment
Recruitment works from a pool of active candidates. It is optimised for speed and volume, and it performs well for mid-level or high-volume roles where the candidate pool is broad and the cost of an imperfect hire is manageable.
Executive search works in the opposite direction. Where recruitment responds to who is available, executive search defines who the right person is and then finds them, regardless of whether they are looking. The difference in outcome is most visible at leadership level, where the passive candidate is almost always stronger than the active candidate pool.

The strongest candidates at C-suite level will assess the quality of the search process as part of their assessment of the organisation making the appointment.
Retained executive search also offers something an advertised process cannot: a confidential approach to people who are not looking. The COO who is performing well in their current role, the CRO who is three years into a successful transformation, these are the profiles that define a strong shortlist at this level, and they are only accessible through direct, trusted outreach.
